Abstract The objectives of this study of Taunton State Hospital employees in Massachusetts were twofold. The first objective was to analyze what happened to more than 100 employees working at the hospital in 1973 when the size of the inpatient staff was gradually reduced from 113 to 29 positions. The second objective was to evaluate the effects of a community - based system that provided continued employment but different roles for these same hospital employees. Most hospital employees only gradually came to accept deinsitutionalization of the mental health facility and role changes involved in moving from the hospital ward to community - based programs. Administrative and peer support were found to aid in moving staff from hospital to community. A more highly developed retraining program and a reliable and adequate two - way communication system between the central administration and employees being moved would have aided staff in the transition. A survey of employee attitudes toward their job situations, deinsitutionalization, and mental illness showed that, at least in the highly decentralized Taunton program, job location affects how staff feel about important factors in their jobs. All employee groups felt positive about deinstitutionalization and its effects.
